24 Questions To Ask A Search Firm

If you’ve decided that engaging a search firm is the right step for advancing your talent strategy, the next critical decision is selecting the right partner. Your time, budget, and organizational reputation depend on making an informed choice, so it requires careful consideration.

To support that process, we recommend asking prospective search firms a set of key questions before engaging them:

About The Firm

  1. What sets your firm apart from other executive search firms?

  2. How long have you been operating, and what’s your track record?

  3. Can you share relevant performance metrics (e.g., average time to fill, offer-to-acceptance rate, 12–24 month retention, and client repeat rate)?

  4. Who will lead and directly work on my assignment day-to-day, and what is their experience with this type of search?

Industry and Role-Specific Expertise

  1. Do you specialize in any particular industries or sectors?

  2. Have you placed leaders in roles similar to this? Can you share anonymized examples?

  3. How do you stay current on executive leadership trends, compensation shifts, and finance function changes that affect search outcomes?

  4. What do you consider “success” for a role like this beyond title and tenure (e.g., transformation scope, risk profile, stakeholder alignment)?

Search Process & Methodology

  1. Can you walk me through your process from initial brief to final placement, including key milestones?

  2. How do you source and build a target list, and what steps do you take to validate role requirements before outreach?

  3. How do you evaluate candidates (e.g., structured interviews, reference checks, assessments), and how do you document fit decisions?

  4. How do you handle confidential searches, including information controls and candidate communication?

Candidate Quality & Fit

  1. How do you assess cultural fit in addition to skills and experience?

  2. What is your approach to diversity and inclusion in senior hiring, and how do you measure outcomes?

  3. How do you determine whether candidates have a genuine interest in our organization and role, not just active market exploration?

  4. What is your approach to managing candidate risk (e.g., resume gaps, previous performance issues, conflicts, or counteroffers)?

Client Experience

  1. What level of involvement and communication can I expect throughout the process (cadence, reporting format, and decision points)?

  2. Who will be responsible for the search operations and candidate management, and what does “ownership” look like from their side?

  3. What is your typical timeline for a search like this, and what factors most commonly cause delays?

  4. What happens if you are not finding qualified candidates within the agreed approach, and how do you revise strategy, criteria, or outreach?

Fees, Guarantees & Terms

  1. What are your fees and payment structure for retained searches (including milestones and invoicing schedule)?

  2. Do you offer any guarantee or refund terms if the hire doesn’t work out, and what conditions apply?

23. Are there any restrictions I should understand regarding your candidate pool, exclusivity, or use of candidate information?

References & Reputation

24. Can you provide references from clients and candidates (with appropriate confidentiality), or share third-party recognition of your work?

Taking the time to ask these questions can give you valuable insight into a firm’s approach, capabilities, and fit with your goals. The right partner will welcome thoughtful inquiry, and your diligence now can lead to a more effective successful search.
